Abstract

Amid increasingly complex social and institutional changes, leadership readiness for organizational transformation has become a critical success factor, particularly in value-based educational institutions such as modern Islamic boarding schools (pondok pesantren). This study aims to examine the influence of prophetic leadership and perceived organizational support on leaders’ readiness for change, with spiritual workplace as a mediating variable and age as a control variable. This quantitative research involved 357 leaders of modern pesantren in the Greater Jakarta (Jabodetabek) area using a survey method. Data were analyzed using Structural Equation Modeling (SEM) through Mplus version 7. The findings revealed that both prophetic leadership and perceived organizational support had significant direct effects on readiness for change. Prophetic leadership, characterized by the four core traits of the Prophet Muhammad—?idq (truthfulness), am?nah (trustworthiness), tabl?gh (visionary communication), and fat?nah (wisdom)—demonstrated a strong influence in fostering psychological and moral readiness for organizational transformation. Furthermore, spiritual workplace significantly mediated the relationship between prophetic leadership and readiness for change, but not the relationship between perceived organizational support and readiness. Age was also found to have a direct effect on the formation of a spiritual workplace, suggesting that life experience contributes to leaders’ depth of meaning in work. These findings highlight the importance of integrating values-based leadership, perceived support, and workplace spirituality to enhance organizational readiness for change in modern pesantren settings.
